摘要:目的:调查新疆乡镇卫生院医务人员工作满意度现状并分析其影响因素,了解医务人员心理需求,从而提高医务人员工作积极性,能更好地为病人提供高质量的医疗服务,促进农村医疗卫生事业的发展。方法:对新疆三个样本县中9所乡镇卫生院的所有医务人员进行问卷调查,运用Excel对数据资料进行录入,采用SPSS软件进行统计学分析。结果:乡镇卫生院医务人员工作总体满意度水平偏低,不同满意度因子中最不满意的依次为报酬与工作量评价、工作的提升机会、机构政策的实施; 单因素方差分析结果显示,各年龄阶段、学历层次、行政职务、专业技术职务的满意度得分差异有统计学意义(P<0.05); logistic多元线性回归结果显示:年龄越小、行政业务管理职位越高,对工作满意程度越高。结论:通过多方调研与反馈,制定可操作性的政策,通过完善薪酬制度,提高工资待遇、健全人员培训机制、制定人员晋升培养计划等措施促进乡镇卫生院医务人员的工作满意度。 |

Abstract:Objective: To investigate the job satisfaction of medical staff of township health centers in Xinjiang and analyze the influencing factors thereof, understand the psychological needs of medical staff to improve their enthusiasm that they may be better able to provide high-quality medical services for patients, and to promote the development of rural medical and health undertakings. Methods: A questionnaire survey, statistical description, single factor analysis of variance, and correlation analysis were adopted. Results: The overall satisfaction level of medical staff in township health centers is low; most were dissatisfied with the pay and workload evaluation, promotion opportunities to work, and institutional policies implementation. A single factor variance analysis indicated that the satisfaction ratio difference across age, education level, administrative post, and professional and technical position was statistically significant (P <0.05). A multivariate logistic regression showed that: the younger and higher administrative operations management positions had a higher degree of job satisfaction. Conclusion: Job satisfaction of medical staff in township health centers can be promoted through such measures as various research and feedback-oriented units to develop workable policies, an improved salary system, raises and improved personnel training mechanisms, and the promotion of staff training development programs. |
